What is Executive Dysfunction – and Why Does it Matter at Work?

A term often associated with ADHD, autism, and other forms of neurodivergence, executive dysfunction affects a person’s ability to plan, organise, and follow through on tasks. But it doesn’t just affect neurodivergent individualsstress, anxiety, and even menopause can all lead to temporary or ongoing executive function struggles.

To put it simply, executive function is your brain’s ability to “get stuff done”—and when that system is overloaded, things don’t happen as they should.

Common Signs of Executive Dysfunction in the Workplace

You might recognise these behaviours in some of your employees (or yourself!):

  • Struggling to do “important” things – People with an interest-based nervous system (often seen in ADHD) don’t necessarily find motivation in deadlines. They aren’t lazy—it’s just that “important” doesn’t feel important unless it’s also interesting.
  • Procrastination to the extreme – Ever sat finishing “just one more thing”, or scrolling social media with a painfully full bladder but still didn’t get up to go to the toilet? That’s executive dysfunction in action!
  • Overwhelm leading to avoidance – If a task feels too big, emotionally loaded, or just unappealing, it may get put off indefinitely. Guilt builds up, and suddenly, even thinking about it becomes painful.
  • Forgetting tasks in real-time – Someone with executive dysfunction might have an excellent long-term memory but struggle to hold short-term tasks in mind long enough to complete them—like walking into a room and immediately forgetting why they’re there.
  • Struggling to switch focus – If something is interesting, hyperfocus can take over—great for productivity but tough when priorities shift. Conversely, maintaining focus on boring but necessary tasks can feel almost impossible.

The Business Case for Supporting Executive Function

Neurodivergence brings incredible creativity, innovation, and problem-solving skills to the workplace. Studies show that teams with neurodivergent professionals can be up to 30% more productive (Deloitte). However, without the right support structures, businesses risk losing talented individuals who struggle with executive function challenges.

The unfortunate reality is that neurodivergent employees are often unemployed or underemployed at far higher rates. Research shows that up to 40% of neurodivergent adults are unemployed, which is three times higher than those with physical disabilities (Creative Spirit).
